  • Peppers Noosa (formerly Outrigger) operated as a high-capacity, 5-star premium resort accommodating over 600 guests.

    In such a high-volume hospitality environment, the sheer number of daily touchpoints, complex VIP arrivals, and front-desk operations naturally creates immense pressure.

    Without rigorous internal frameworks, front-line teams are easily forced into a state of reactive firefighting.

    This high cognitive load inevitably leads to staff fatigue and a fragmented guest experience, threatening both the property's luxury positioning and its commercial potential.

  • I stepped in to lead the 15-person guest services department, focusing entirely on rapid operational stabilisation.

    Rather than simply asking an overwhelmed team to work harder, I audited and rebuilt their daily workflows. I designed an internal cultural framework—the ‘You Caught Me’ programme—engineered to positively reinforce premium service standards and align staff behaviour.

    Concurrently, I architected a targeted, structured incentive scheme to naturally guide tour sales without resorting to aggressive or unnatural tactics.

  • We built a calm, highly predictable internal ecosystem. By removing operational ambiguity and providing a clear, systemic architecture for daily tasks and service recovery, the team was granted decentralised autonomy.

    They no longer had to constantly seek top-down approval or navigate chaotic communication channels; they were equipped with the exact tools and frameworks required to confidently manage complex logistics and deliver a genuinely frictionless experience for the guests.
